The bell rang. There was no time to go back to the cafeteria and tell Bonnie and Meredith. Elena set off for her next class, past the averted faces and hostile eyes that were becoming all too familiar these days. It was hard, in history class, not to stare at Caroline, not to let Caroline know she knew. Alaric asked about Matt and Stefan being absent for the second day in a row, and Elena shrugged, feeling exposed and on display. She didn't trust this man with the boyish smile and the hazel eyes and the thirst for knowledge about Mr. Tanner's death. And Bonnie, who simply gazed at Alaric soulfully, was no help at all. After class she caught a scrap of Sue Carson's conversation. â€Å"†¦ he's on vacation from college – I forget exactly where†¦Ã¢â‚¬  Elena had had enough of discreet silence. She spun around and spoke directly to Sue and the girl Sue was talking to, bursting uninvited into their discussion. â€Å"If I were you,† she said to Sue, â€Å"I would keep away from Damon. I mean that.† There was startled, embarrassed laughter. Sue was one of the few people at school who hadn't shunned Elena, and now she was looking as if she wished she had. â€Å"You mean,† said the other girl hesitantly, â€Å"because he's yours, too? Or – â€Å" Elena's own laughter was harsh. â€Å"I mean because he'sdangerous ,† she said. â€Å"And I'm not joking.† They just looked at her. Elena saved them the further embarrassment of having to reply or to get tactfully groupies and headed for Meredith's locker. â€Å"Where are we going? I thought we were going to talk to Caroline.† â€Å"Not anymore,† Elena said. â€Å"Wait until we get home. Then I'll tell you why.† â€Å"I can't believe it,† said Bonnie an hour later. â€Å"I mean, I believe it, but I can'tbelieve it. Not even of Caroline.† â€Å"It's Tyler,† Elena said. â€Å"He's the one with the big plans. So much for men not being interested in diaries.† â€Å"Actually, we should thank him,† said Meredith. â€Å"Because of him at least we have until Founders' Day to do something about it.Why did you say it was supposed to be on Founders' Day, Elena?† â€Å"Tyler has something against the Fells.† â€Å"But they're all dead,† said Bonnie. â€Å"Well, that doesn't seem to matter to Tyler. I remember him talking about it in the graveyard, too, when we were looking at their tomb. He thinks they stole his ancestors' rightful place as the town's founders or something.† â€Å"Elena,† Meredith said seriously, â€Å"is there anything else in the diary that could hurt Stefan? Besides the thing about the old man, I mean.† â€Å"Isn't that enough?† With those steady, dark eyes on her, Elena felt discomfort flutter between her ribs. What was Meredith asking? â€Å"Enough to get Stefan run out of town like they said,† agreed Bonnie. â€Å"Enough that we have to get the diary back from Caroline,† Elena said. â€Å"The only question is, how?† â€Å"Caroline said she had it hidden somewhere safe. That probably means her house.† Meredith chewed her lip thoughtfully. â€Å"She's got just the one brother in eighth grade, right? And her mom doesn't work, but she goes shopping in Roanoke a lot. Do they still have a maid?† â€Å"Why?† said Bonnie. â€Å"What difference does it make?† â€Å"Well, we don't want anybody walking in while we're burglarizing the house.† â€Å"While we'rewhat ?† Bonnie's voice rose to a squeak. â€Å"You can't be serious!† â€Å"What are we supposed to do, just sit back and wait until Founders' Day, and let her read Elena's diary in front of the town?She stole it from your house. We've just got to steal it back,† Meredith said, maddeningly calm. â€Å"We'll get caught. We'll get expelled from school – if we don't end up going to jail.† Bonnie turned to Elena in appeal. â€Å"Tell her, Elena.† Besides, it seemed such a†¦ aviolation , to go into someone's house when they were not there, to search their possessions. She would hate it if someone did that to her. But, of course, someone had. Caroline had violated Bonnie's house, and right now had Elena's most private possession in her hands. â€Å"Let's do it,† Elena said quietly. â€Å"But let's be careful.† â€Å"Can't we talk about this?† said Bonnie weakly, looking from Meredith's determined face to Elena's. â€Å"There's nothing to talk about. You're coming,† Meredith told her. â€Å"You promised,† she added, as Bonnie took a breath to object afresh. And she held up her index finger. â€Å"The blood oath was only to help Elenaget Stefan!† Bonnie cried. â€Å"Think again,† said Meredith. â€Å"You swore you would do whatever Elena asked in relation to Stefan. There wasn't anything about a time limit or about ‘only until Elena gets him.' â€Å" Bonnie's mouth dropped open. She looked at Elena, who was almost laughing in spite of herself. â€Å"It's true,† Elena said solemnly. â€Å"And you said it yourself: ‘Swearing with blood means you have to stick to your oath no matter what happens.' â€Å" Bonnie shut her mouth and thrust her chin out. â€Å"Right,† she said grimly. â€Å"Now I'm stuck for the rest of my life doing whatever Elena wants me to do about Stefan. Wonderful.† â€Å"This is the last thing I'll ever ask,† Elena said. â€Å"And I promise that. I swear – â€Å" â€Å"Don't!† said Meredith, suddenly serious. â€Å"Don't, Elena. You might be sorry later.† â€Å"Now you're taking up prophecy, too?† Elena said. And then she asked, â€Å"So how are we going to get hold of Caroline's house key for an hour or so?† November9,Saturday Dear Diary, I'm sorry it's been so long. Lately I've been too busy or too depressed – or both – to write you. Besides, with everything that's happened I'm almost afraid to keep a diary at all anymore. But I need someone to turn to, because right now there's not a single human being, not a single person on earth, that I'm not keeping something from. Bonnie and Meredith can't know the truth about Stefan. Stefan can't know the truth about Damon. Aunt Judith can't know about anything. Bonnie and Meredith know about Caroline and the diary; Stefan doesn't.Stefan knows about the vervain I use every day now, Bonnie and Meredith don't. Even My life is full of lies right now, and I need someoneto be completely honest with. I'm going to hide this diary under the loose floorboard in the closet, so that no one will find it even if I drop dead and they clean out my room. Maybe one of Margaret's grandchildren will be playing in there someday, and will pry up the board and pull it out, but until then, nobody. This diary is my last secret. I don't know why I'm thinking about death and dying. That's Bonnie's craze; she's the one who thinks it would be so romantic. I know what it's really like; there was nothing romantic about it when Mom and Dad died. Just the worst feelings in the world. I want to live for a good long time, marry Stefan, and be happy. And there's no reason why I can't, once all these problems are behind us. Except that there are times when I get scared and I don't believe that. And there are little things that shouldn't matter, but they bother me. Like why Stefan still wears Catherine's ring around his neck, even though I know he loves me. Like why he's never said he loves me, even though I know it's true. It doesn't matter. Everything will work out. It has to work out. And then we'll be together and be happy. There's no reason why we can't. There's no reason why we can't. There's no reason. Elena stopped writing, trying to keep the letters on the page in focus. But they only blurred further, and she shut the book before a betraying teardrop could fall on the ink. Then she went over to the closet, pried up the loose board with a nail file, and put the diary there. She had the nail file in her pocket a week later as the three of them, she and Bonnie and Meredith, stood outside Caroline's back door. â€Å"Hurry up,† hissed Bonnie in agony, looking around the yard as if she expected something to jump out at them. â€Å"Come on, Meredith!† â€Å"There,† said Meredith, as the key finally went the right way into the dead bolt lock and the doorknob yielded to her turning fingers. â€Å"We're in.† â€Å"Are you surethey're not in? Elena, what if they come back early? Why couldn't we do this in the daytime, at least?† â€Å"Bonnie, will you getinside ? We've been through all this. The maid's always here in the daytime. And they won't be back early tonight unless somebody gets sick at Chez Louis. Now, come on!† said Elena. â€Å"Nobody would dare to get sick at Mr. Forbes's birthday dinner,† Meredith said comfortingly to Bonnie as the smaller girl stepped in. â€Å"We're safe.† â€Å"If they've got enough money to go to expensive restaurants, you'd think they could afford to leave a few lights on,† said Bonnie, refusing to be comforted. Privately, Elena agreed with this. It was strange and disconcerting to be wandering through someone else's house in the dark, and her heart pounded chokingly as they went up the stairs. Her palm, clutching â€Å"It's got to be in her bedroom,† she said. Caroline's window faced the street, which meant they had to be even more careful not to show a light there. Elena swung the tiny beam of the flashlight around with a feeling of dismay. It was one thing to plan to search someone's room, to picture efficiently and methodically going through drawers. It was another thing actually to be standing here, surrounded by what seemed like thousands of places to hide something, and feeling afraid to touch anything in case Caroline noticed it had been disturbed. The other two girls were also standing still. â€Å"Maybe we should just go home,† Bonnie said quietly. And Meredith did not contradict her. â€Å"We have to try. At least try,† said Elena, hearing how tinny and hollow her voice sounded. She eased open a drawer on the highboy and shone the light onto dainty piles of lacy underwear. A moment's poking through them assured her there was nothing like a book there. She straightened the piles and shut the drawer again. Then she let out her breath. â€Å"It's not that hard,† she said. â€Å"What we need to do is divide up the room and then searcheverything in our section, every drawer, every piece of furniture, every object big enough to hide a diary in.† She assigned herself the closet, and the first thing she did was prod at the floorboards with her nail file. But Caroline's boards all seemed to be secure and the walls of the closet sounded solid. Rummaging through Caroline's clothes she found several things she'd lent the other girl last year. She was tempted to take them back, but of course she couldn't. A search of Caroline's shoes and purses revealed nothing, even when she dragged a chair over so that she could investigate the top shelf of the closet thoroughly. Meredith was sitting on the floor examining a pile of stuffed animals that had been relegated to a chest with other childish mementos. She ran her long sensitive fingers over each, checking for slits in the material. When she reached a fluffy poodle, she paused. â€Å"I gave this to her,† she whispered. â€Å"I think for her tenth birthday. I thought she'd thrown it away.† Elena couldn't see her eyes; Meredith's own flashlight was turned on the poodle. But she knew how Meredith was feeling. â€Å"I tried to make up with her,† she said softly. â€Å"I did, Meredith, at the Haunted House. But she as good as told me she would never forgive me for taking Stefan from her. I wish things could be different, but she won't let them be.† â€Å"So now it's war.† â€Å"So now it's war,† said Elena, flat and final. She watched as Meredith put the poodle aside and picked up the next animal. Then she turned back to her own search. But she had no better luck with the dresser than she had with the closet. And with every moment that passed she felt more uneasy, more certain that they were about to hear a car pulling into the Forbes' driveway. â€Å"I've got it. Elena, it's a diary!† Relief swooped through Elena then, and she felt like a crumpled piece of paper being straightened and smoothed. She could move again. Breathing was wonderful. She'd known, she'd known all along that nothingreally terrible could happen to Stefan. Life couldn't be that cruel, not to Elena Gilbert. They were all safe now. But Meredith's voice was puzzled. â€Å"It's a diary. But it's green, not blue. It's the wrong one.† â€Å"What?† Elena snatched the little book, shining her light on it, trying to make the emerald green of the cover change into sapphire blue. It didn't work. This diary was almost exactly like hers, but it wasn't hers. â€Å"It's Caroline's,† she said stupidly, still not wanting to believe it. Bonnie and Meredith crowded close. They all looked at the closed book, and then at one another. â€Å"There might be clues,† said Elena slowly. â€Å"It's only fair,† agreed Meredith. But it was Bonnie who actually took the diary and opened it. Elena peered over her shoulder at Caroline's spiky back-slanted writing, so different from the block letters of the purple notes. At first her eyes wouldn't focus, but then a name leapt out at her.Elena. â€Å"Wait, what's that?† Bonnie, who was the only one actually in a position to read more than one or two words, was silent a moment, her lips moving. Then she snorted. â€Å"Listen to this,† she said, and read: † ‘Elena's the most selfish person I've ever known. Everyone thinks she's so together, but it's really just coldness. It's sickening the way people suck up to her, never realizing that she doesn't give a damn about anyone or anything except Elena.' â€Å" â€Å"Carolinesays that? She should talk!† But Elena could feel heat in her face. It was, practically, what Matt had said about her when she was after Stefan. â€Å"Go on, there's more,† said Meredith, poking at Bonnie, who continued in an offended voice. † ‘Bonnie's almost as bad these days, always trying to make herself important. The newest thing is pretending she's psychic so people will pay attention to her. If she wasreally psychic she'd figure out that Elena is just using her. There was a heavy pause, and then Elena said, â€Å"Is that all?† â€Å"No, there's a bit about Meredith. ‘Meredith doesn't do anything to stop it. In fact, Meredith doesn'tdo anything; she just watches. It's as if she can't act; she can onlyreact to things. Besides, I've heard my parents talking about her family – no wonder she never mentions them.' What's that supposed to mean?† â€Å"Try around October eighteenth. That was when it was stolen,† said Elena, putting her questions aside. She'd ask Meredith about it later. There was no entry for October eighteenth or the weekend after; in fact, there were only a few entries for the following weeks. None of them mentioned the diary. â€Å"Well, that's it then,† said Meredith, sitting back. â€Å"This book is useless. Unless we want to blackmailher with it. You know, like we won't show hers if she won't show yours.† It was a tempting idea, but Bonnie spotted the flaw. â€Å"There's nothing bad about Caroline in here; it's all just complaints about other people. Mostly us. I'll bet Caroline wouldlove to have it read out loud in front of the whole school. It'd make her day.† â€Å"So what do we do with it?† â€Å"Put it back,† said Elena tiredly. She swung her light around the room, which seemed to her eyes to be filled with subtle differences from when they'd come in. â€Å"We'll just have to keep on pretending we don't know she has my diary, and hope for another chance.† â€Å"All right,† said Bonnie, but she went on thumbing through the little book, occasionally giving vent to an indignant snort or hiss. â€Å"Will you listen to this!† she exclaimed. â€Å"There isn't time,† Elena said. She would have said something else, but at that moment Meredith spoke, her tone commanding everyone's immediate attention. â€Å"A car.† It took only a second to ascertain that the vehicle was pulling up into the Forbes' driveway. Bonnie's eyes and mouth were wide and round and she seemed to be paralyzed, kneeling by the bed. â€Å"Go! Go on,† said Elena, snatching the di-ary from her. â€Å"Turn the flashlights off and get out the back door.† They were already moving, Meredith urging Bonnie forward. Elena dropped to her knees and lifted the bedspread, pulling up at Caroline's mattress. With her other hand she pushed the diary forward, wedging it between the mattress and the dust ruffle. The thinly covered box springs bit into her arm from below, but even worse was the weight of the queen-size mattress bearing down from above. She gave the book a few more nudges with her fingertips and then pulled her arm out, tugging the bedspread back in place. She gave one wild glance back at the room as she left; there was no time to fix anything more now. As she moved swiftly and silently toward the stairs, she heard a key in the front door. What followed was a sort of dreadful game of tag. Elena knew they were not deliberately chasing her, but the Forbes family seemed determined to corner her in their house. She turned back the way she had come as voices and lights materialized in the hall as they headed up the stairs. She fled from them into the last doorway down the hall, and they seemed to follow. They moved across the landing; they were right outside the master bedroom. She turned toward the adjoining bathroom, but then saw lights spring to life She was trapped. At any moment Caroline's parents might come in. She saw the french windows leading to a balcony and made her decision in that same instant. Outside, the air was cool, and her panting breath showed faintly. Yellow light burst forth from the room beside her, and she huddled even farther to the left, keeping out of its path. Then, the sound she had been dreading came with terrible clarity: the snick of a door handle, followed by a billowing of curtains inward as the french windows opened. She looked around frantically. It was too far to jump to the ground, and there was nothing to grab hold of to climb down. That left only the roof, but there was nothing to climb up, either. Still, some instinct made her try, and she was on the balcony railing and groping for a handhold above even as a shadow appeared on the filmy curtains. A hand parted them, a figure began to emerge, and then Elena felt something clasping her own hand, locking on her wrist and hauling her upwards. Automatically, she boosted with her feet and felt herself scrambling onto the shingled roof. Trying to calm her ragged breath, she looked over gratefully to see who her rescuer was – and froze.

First of all, Piggy had many useful items and smart idea to use them wisely for everyone. His glasses were the only method to make signal to outside of the island. He guaranteed warm, safe night and food as well. While superstitious rumor were merged from each boy, Piggy suggested another signal on the beach. By his death, he remembered his initial goal, to be rescued, while other boys were fallen in the lawless human nature. His actions were not only for himself, but also for everyone. As being a vestige of lost human civilization, he tried to remind boys the hope of being rescued, and to be organized. However, Piggy’s opinions were not convincing to uncivilized boys, who wanted plans that can make improvements in their lives immediately, but not a preparation that would gradually lead them toward better outcome. Second of all, Piggy had no leadership, because he was physically not appealing, and was not clever enough to send his messages explicitly. He had no interest in playing with other boys, so he did not have any friend, who could support his opinion. He spoke out his opinion regardless of others’ when something does not work in his mind. Most of conversations Piggy had were scolding others, like adult disciplining children. Having anything that would return other boy’s minds, Piggy became an irritant to other boys. Later, he was disregarded by other boys. Therefore, as he was disregarded, his saying also had only a little power. If only he showed his politeness and diligence like an adult, boys would have relied on Piggy. Last of all, Piggy developed plots by making a new topic in the group. He was a strong supporter of Ralph; accordingly he deepened the conflict between barbarism and civilization. He suggested practical and reasonable opinions that deserve to be praised in the civilized society. However, he was deserted and ignored by barbarism. In the correspondence with the theme, Piggy amplified the bad aspect of barbarism. Every boy was adapted in civilized world, but possessed savage instinct as well. Piggy did the job of the symbol of vestige of civilization after barbarism overwhelmed civilization. Golding advanced the theme with Piggy, by showing reckless behavior of boys, pretending to be civilized, but illustrating barbarism. Piggy was outstanding in thinking, but poor in eloquence. Hall et al., (1970 p. 176) commitment appears when the goals of the organization and those of the individual become increasingly integrated or congruent In general one can argue that when commitment of the employees towards the company is high, this will have a positive influence on the organization. In fact, managers or leaders have an influence on the commitment and motivation among their employees. Managers have a great influence on their staff. They have an influence on the commitment of employees to achieve the business objectives. Earlier research points out that HRM investments provide a good job experience and thus commitment of the employees (Steijn, 2003). Not only HRM managers, but also other managers must ensure the commitment of the employees. Avolio et al. (2004) argued that leaders can have a positive influence on work motivation. They also argued that this study is not completed yet. Future research also needs to collect ratings of leadership, empowerment, and outcomes from multiple sources over time to adequately test the mediating effects of psychological empowerment on the relationship between transformational leadership and organizational commitment. (Avolio et al., 2004 p. 964) A lot of research is done about commitment and leadership, but which way of leadership is the best way to create commitment among employees? This reason makes this field a very interesting field of research. This literature review focalizes on different leadership styles and their influence on commitment. This will be examined in this paper, by means of a literature review. This will result in a clear and proper insight in commitment, leadership and the connection between these two variables. Problem statement How does leadership influence the commitment of employees? Research Questions An answer on the problem statement will be given by the following sub questions: What are the different leaderships styles and what are the characteristics of these styles? What is commitment and how can commitment be measured? How can leaders improve the commitment of their employees? Methodology This literature review will be a exploratory research. This is done on a descriptive basis. The typical approach for this thesis will be to rely on available literature: existing theses and studies from well-known scientists. (Sekaran and Bougie, 2009) For this research it is necessary to investigate the following variables: commitment and the different leadership styles and his characteristics. The results of this research will be the basis for further empirical research. Further empirical research will consist about the link between the variables commitment and leadership. The scientific papers that will be discussed are located on websites or the Tilburg Universitys library. Structure To give an answer to the main question of this thesis, how does leadership influence the organization with respect to work motivation, you first need to find an answer on the two sub questions. To give an answer on the sub questions, it is necessary to investigate the variables leadership and motivation. Regarding motivation it is important to know all the factors that may have an influence on the work motivation of employees. Leadership will be examined using two different styles. Namely transactional and transformational leadership. After that it is possible to connect leadership with work motivation. This will be the last chapter of the this thesis and will give you a clear and proper answer on the main question. Chapter 1: Leadership In the following chapter different leadership styles will be analyzed. What are the different leaderships styles and what are the characteristics of these styles? This question is the main question that will be answered in this chapter. Although several approaches to leadership, the distinction made between transformational and transactional leadership is the most prominent in the literature (Keegan and Den Hartog, 2004). Firstly, the different leadership styles will be described. After that transformational and transactional leaders will be further explained. Finally, a short conclusion will be made. 1.1 Leadership styles In this paragraph will be analyzed which leadership styles are mainly used by prominent researchers. In the second part of this paragraph these leadership styles will be further analyzed. A distinction between transformational and transactional leadership will be made. In the past, there have been several studies on leadership. So did Alice H. Eagly, Mary C. Johannesen-Schmidt (2001) research about the difference between the leadership styles of men and women. Eagly and Johannesen-Schmidt (2001) argued that women face more barriers to become leaders than men do. They try to make a distinction between female and male managers using transactional, transformational and Laissez-Faires leadership. Researcher Weber (1947) described four different leadership styles. He was one of the first who made a distinction between transformational and transactional leadership. Also prominent researchers did further research with respect to transformational and transactional leadership. Bass (1985) and Burns (1978) developed new thoughts on transformational and transactional leadership. Therefore is chosen only to discuss transformational and transactional leadership in this literature review. In the next paragraph these two styles will be further analyzed. 1.1.1 Transactional leadership Transactional leadership occurs when the initiative of one person towards others to make contact for an exchange of something valuable. (Burns,1978) (Bass, 1985) (Kuhnert and Lewis, 1987) Bass (1990) made a distinction between four types of transactional leaders. Contingent reward: The manager gives rewards if employees perform well by giving pay increases and advancement. But he also gives penalties if they do not perform well. Management by exception (active): A transactional leader only takes action when things went wrong. He is constantly looking for deviant behavior and then he takes corrective action. (Bass,1990) Management by exception (passive): In this typology the manager intervenes only if the standards are not met. Laissez-Faire: Some researches argued that this is a separate leadership style (Eagly and Johannesen-Schmidt, 2001), but Bass (1990) argued that this is a part of transactional leadership. A Laissez-Faire manager constantly avoids decision making, he takes no responsibility. Bass (1990) find this kind of leadership ineffective and, in the long run, counterproductive. Also he found out that the effectiveness of this style depends on the control that the leader has on the rewards or penalties. 1.1.2 Transformational leadership Transformational leaders are charismatic leaders, that is why they inspire their employees. Employees wants to identify with this leaders. They give each employee personal attention and treat them individually. He intellectually stimulates his followers and gives advice and coaches them individually. He gains respect and trust. He tries to solve each problem carefully (Bass, 1990). This is a general description of a transformational leader. In a more recent attempt to define a transformational leader, Avolio, B.J., Bass, B.M., Jung, D.I. and Berson, Y. (2003) made a distinction between four different types of transformational leaders: Idealized influence: These leaders are admired, respected and trusted. Followers identify with and want to emulate their leaders. Among the things the leader does to earn credit with followers is to consider followers needs over his or her own needs. The leader shares risks with followers and is consistent in conduct with underlying ethics, principles and values. (Avolio et al., 2003) Inspirational motivation: Leaders behave in ways that motivate those around them by providing meaning and challenge to their followers work. Individual and team spirit is aroused. Enthusiasm and optimism are displayed. The leader encourages followers to envision attractive future states, which they can ultimately envision for themselves. (Avolio et al., 2003) Intellectual stimulation: Leaders stimulate their followers effort to be innovative and creative by questioning assumptions, reframing problems and approaching old situations in new ways. There is no ridicule or public criticism of individual members mistakes. New ideas and creative solutions to problems are solicited from followers, who are included in the process of addressing problems and finding solutions. (Avolio et al., 2003) Individualized consideration: Leaders pay attention to each individuals need for achievement and growth by acting as a coach or mentor. Followers are developed to successively higher levers of potential. New learning opportunities are created along with a supportive climate in which to grow. Individual differences in terms of needs and desires are recognized. (Avolio et al., 2003) 1.1.3 LMX Leadership In the available literature there is done a lot of research with regard to the relationship between LMX and commitment. Howell en Hall-Merenda (1999) argued that LMX and transformational leadership can be seen as complementary. The effects of transformational leadership and LMX on the commitment of employees are equal. Consequently, when the term transformational leadership is used in this review it is also applicable to LMX. For this reason, in this thesis only the term transformational leadership will be used. Furthermore in this paragraph, LMX leadership will be shortly explained. The theory of a LMX is based on the fact that not every employee receives the same treatment from his leader. Every leader develops his own unique relationship with every individual employee. (Liden Maslyn, 1998). Every relationship of leaders and subordinates has his own characteristics with respect to the interaction between the leader and the subordinate. There are four different components who describe the relationship between a leader and his subordinate. Affection, loyalty, task-related behavior and respect. Affection is related to the like-factor. Loyalty means that the employee and leader publicly support each others behavior and character. Task-related behavior is related to the performance in the organization. Finally, respect is related to respect for each others professional knowledge and skills. (Liden Maslyn, 1998). Every relationship can have each of the different components. But it is also possible that all of the components are applicable on the relation. Close rel ationships can be characterized with confidence, respect, mutual influence and likeability. These relationships, with a high LMX, are called in-group. Opposite relations, thus not a close relationship, is just a work relationship because of the contract that is signed. These relations, with a low LMX, are called out-group. (Dansereau, Graen, Haga, 1975). Thus, the theory of Leader-Member Exchange argued that every relationship between a leader and a subordinate is unique and develops in course of time. 1.4 Conclusion This paragraph is a short conclusion about leadership. In the foregoing paragraphs there is an overview of what types are mainly used and most successful. In this paragraph a comparison between transformational and transactional leadership will be made. There is much literature available about leadership. As mentioned above Howell en Hall-Merenda (1999) argued that LMX and transformational leadership can be seen as complementary. For this reason, only transformational leadership will be discussed in this thesis. However, there is no clear agreement with reference to transactional and transformational leadership. Bass (1985) suggested that the best way of leadership is a combination between these two styles. But actually all researchers agree with the fact that only transactional leadership is outdated. Managers who behave like transformational leaders are more likely to be seen by their colleagues and employees as satisfaction and effective leaders than are those who behave like transactional leaders (Bass,1990). As mentioned above transactional leaders can be effective in clarifying the expectations and organizational objectives, but in the long run its ineffective and counterproductive. Bass (1990) also argued that you need to operate as a transformational leader to improve the performance of employees. Several researchers pointed out that there is a positive relationship between transformational leadership and performance, reported in the literature. (Avolio et al., 2003). As mentioned above, in the introduction, commitment is one of the factors that has an influence on the performance. Chapter 2: Commitment This chapter will cover the concept of commitment. Mowday, Porter, and Dubin (1974) suggested that highly committed employees may perform better than less committed ones This further demonstrates that commitment needs to be investigated. In the first paragraph will be explained what commitment actually is according to several researchers. In the second paragraph, the question that will be answered is how commitment can be measured. Finally, a short conclusion about commitment will be given. 2.1 What is commitment? There is a great amount of research done about commitment. It is impossible to give one definition about commitment. Every researcher has his own approach towards commitment, they all have their own interpretation. In this research commitment will be described using uni-dimensional commitment and multi-dimensional commitment. 2.1.1 Uni-dimensional commitment One of the first researches from Mowday, R.T. , Steers, R.M. and Porter, L.W. (1979) argued that many of these definitions focus on commitment-related behaviors. For example when we talk about someone becoming bound by his actions or behaviors that exceed formal and/or normative expectations, we are in effect focusing on overt manifestations of commitment (Mowday et al., 1979). Several researchers described affective commitment in terms of an attitude, as mentioned in the introduction. According to Porter an employee is committed to an organization when he or she identifies themselves with the organization and he or she is involved in the organization. Mowday et al. ( 1979) defined three characteristics related to commitment: a strong belief in and acceptance of the organizations goals and values. a willingness to exert considerable effort on behalf of the organization. a strong desire to maintain membership in the organization. 2.1.2 Multi-dimensional commitment The description of uni-dimensional commitment is the classical approach of commitment and made years ago. More recent attempts to give a clear insight commitment points out that uni-dimensional commitment, as earlier described not covers the whole part of commitment. It only covers the part of affective commitment. (Hackett, Bycio Hausdorf, 1994) There are three distinct types of commitment (Meyer Allen, 1991) : Affective commitment Continuance commitment Normative commitment Affective commitment refers to the employees emotional attachment to, identification with, and involvement in the organization. If an employee has a strong affective commitment, he wants to continue his employment because he want it to do. (Meyer Allen, 1991). This is the part as mentioned above in affective commitment. Continuance commitment and normative commitment complete the multi-dimensional commitment. Continuance commitment refers to an awareness of the costs associated with leaving the organization. Employees who primary link to the organization is based on continuance commitment remain because they need to so. (Meyer Allen, 1991). Normative commitment reflects a feeling of obligation to continue employment. Employees with a high level of normative commitment feel that they ought to remain with the organization. (Meyer Allen, 1991) Thus, employees with a strong affective commitment remains with the organization because they want it. Employees with a strong continuance commitment wants to remain with the organization because they need it. And employees with a strong normative commitment remains with the organization because they ought it. Meyer Allen (1991) argued that affective, continuance and normative commitment will be seen as components and not as different types of commitment. Each component is influenced by his own antecedents. The rate of affective commitment is related with your personal characteristics and work experience. Continuance commitment is determined by personal characteristics, alternatives and investments. Thus, when a employee has no other alternatives for what he is doing now he will continue with the organization. Investments, also known as side bets, means everything that an individual invests in a relationship, such as efforts, time and money, that would be lost or decreased when the individual would end the relationship. The rate of normative commitment is related with the antecedents personal characteristics, socialization experience and organizational investments. Normative commitment develops as a result of socialization experience that gives morale pressure to remain with the organization. Organizational investments comes from the receiving of much advantage by the employee. The employee wants to pay it back (Bovenlander, 2007). In the appendix is shown a figure the relationships between the expected antecedents, forms of commitment and the expected results according to Meyer Allen. 2.2 How can commitment be measured? The main question of this paragraph is how commitment can be measured. Researchers did several approaches to measure commitment. There is a large amount of approaches to measure commitment, but in the foregoing paragraph commitment is defined as uni-dimensional commitment and multi-dimensional commitment. These two explanations will be used to measure commitment. To measure commitment, Mowday, Steers and Porter (1979) developed the Organizational Commitment Questionnarie (OCQ). This questionnaire consists of fifteen different statements, which try to measure the three commitment related characteristics as mentioned in the foregoing paragraph. In the appendix are the fifteen statements according to Mowday et al., (1979). More Meyer Allen argued that this approach to measure commitment only measures the part of affective commitment. To measure the three parts of commitment, affective commitment, continuance commitment and normative commitment, they developed the Three-Component Organizational Commitment Scale. This scale consists of several statements, each component of commitment can be measured by his own statements. Listed below are some examples of the Three-Component Organizational Commitment scale according to Meyer Allen in several studies. Affective Commitment I would be very happy to spend the rest of my career with this organization I really feel as if this organizations problems are my own Continuance Commitment Right now, staying with my organization is a matter of necessity as much as desire It would be very hard for me to leave my organization right now, even if I wanted to Normative Commitment I do not feel any obligation to remain with my current employer Even if it were to my advantage, I do not feel it would be right to leave my organization now The Three-Component Organizational Commitment Scale appears to be a reliable scale to measure affective, calculative and normative commitment. The model and the measurement instrument focus especially on the commitment of a whole organization. In a later stage this model is also translated towards other objects of commitment, such as the appeal to test the generalization of the model. How an employee behave on his work depends on the organizational commitment and the occupational level. The occupational level is the level of commitment with reference to the profession itself. The three components of commitment with the profession are associated with variables who measure the antecedents of commitment as mentioned above. Meanwhile it point out to be that a high organizational and occupational commitment lead to performance improvements and low staff turnover. (Meyer Allen, 1993) 2.3 Conclusion In this paragraph a short conclusion about commitment will be given. The most complete form to describe commitment is the Multi-Dimensional way. According to this description of Meyer Allen commitment consists of three components. The affective component, the continuance component and the normative component. In fact, employees with a strong affective commitment remains with the organization because they want it. Employees with a strong continuance commitment wants to remain with the organization because they need it. And employees with a strong normative commitment remains with the organization because they ought it. These components where influenced by the different antecedents as shown in the figure of paragraph 2.1. In an approach to measure affective commitment Mowday et al., (1979) developed a Organizational Commitment Questionnarie (OCQ). To measure affective, continuance and normative commitment, Meyer Allen developed the Three-Component Organizational Commitment Scale. It measures the three different components of the Multi-dimensional commitment. This model appears to be a reliable scale to measure commitment. A positive organizational and occupational commitment lead to performance improvements and low staff turnover. This could be a very interesting outcome for organizations and managers. Chapter 3: Commitment and leadership As mentioned in the introduction transformational leadership has a positive connection with organizational commitment. (Avolio et al., 2004). In the two foregoing chapters of this research leadership and commitment is discussed. In the first paragraph the connection between leadership and commitment will be described. Additionally will be explained what exactly this connection is and an answer on the main question of this research will be given: What is the influence of leadership on the commitment of employees? 3.1 Connection between leadership and commitment The following chapter will provide information about the link between commitment and leadership. First, shortly will be explained which connection there is between leadership and commitment according to the two foregoing chapters. Commitment is one of the factors that have an influence on the performance. And as mentioned in a foregoing chapter, several researches pointed out that there is a positive relationship between transformational leadership and performance, reported in the literature (Avolio et al., 2003, 2004). Bass (1990) also argued that you need to operate as a transformational leader to improve the performance of employees. Thus, the conclusion that transformational leadership has an influence on the organizational commitment can be made. Transactional leadership will not be discussed in this chapter, because researches cannot find a positive connection between transactional leadership and organizational commitment. Thus, this review will only cover the part of transformational leadership and his connection with affective commitment. According to Truckenbrodt (2000) appears that a high quality of exchange between leader and employee lead to a high organizational commitment. And a low quality of exchange lead to a low organizational commitment. In practice, a high quality of exchange means that a leader gives an employee responsibility. A leader involves the employee in the decision making and gives him autonomy. Several researchers pointed out that a high quality relationship between a leader and an employee creates more commitment among the employees. (Gernster and Day, 1997) (Basu en Green, 1997) As mentioned earlier in this paragraph, there is a positive connection between affective commitment and transformational leadership. Which means that when a leader operate as a transformational leader and the quality of exchange is high, it creates high affective commitment among employees. The rate of affective commitment is related with personal and organizational factors and characteristics and work experience of an employee. So, now it is clear that there is a relation, and what that relation is. However, it is interesting to know how leaders can have an influence on this and so create a high quality of exchange. According to Shamir, House, Arthur (1993) transformational leaders are capable to have an influence on the organizational commitment of employees by promoting higher levels of intrinsic value associated with goal accomplishment, emphasizing the linkages between follower effort and goal achievement, and by creating a higher level of personal commitment on the part of the leader and followers to a common vision, mission, and organizational goals. But how can transformational achieve these goals. Avolio (1999) argued that transformational leaders influence followers organizational commitment by encouraging followers to think critically by using novel approaches, involving followers in decision-making processes, inspiring loyalty, while recognizing and appreciating the different needs of each follower to develop his or her personal potential. In summary, transformational leaders can have an influence on the affective part of commitment. They need to get their employees involved by the organization. There are different components that has an influence on the commitment. For example, the involvement of an employee in the decision-making is an important issue to create commitment among employees. 3.3 Psychological influence on commitment of employees Another issue that cannot be underestimate is the psychological influence that transformational leaders can have on organizational commitment. In this paragraph will be explained what several researches suggested about this subject. Transformational leaders can have an influence on several aspects such that employees are capable to get everything out of themselves (Lowe et al., 1996). Aspirations, identities, needs and preferences are some of these aspects that Lowe et al. (1996) argued about in his literature review. Transformational leaders are able to ensure that employees wants to identify with them. Transformational leaders have the potential to make clear towards their employees how essential a wealthy career and future is. Shamir (1995) suggested that physically close leaders have a greater opportunity to show individualized consideration, sensitivity to followers needs, and support for the development of employees. Transformational leaders, as mentioned above, who knows exactly what is in the mind of an employee, give intense supervision, give feedback and so on, are called close leaders. Leaders with a less close relationship, which are on distant of their employees are named, as the term suggest, distant leaders. Close leaders have a very positive effect on organizational issues as performance and commitment. Thus, when an employee believes that their leader involves them in the organization, due to the foregoing ways, they feel a high commitment towards the organization. 3.4 Conclusion In this paragraph a conclusion about the connection between commitment will be summarized. In fact, an answer on the main question of this research will be given. How does leadership influence the commitment of employees? Avolio et al. Shropshire: A Place of Imagined Sexual Contentment Published in 1869, A.E. Housman’s A Shropshire Lad stands as one of the most socially acclaimed collections of English poetry from the Victorian age. "XXII: The street sounds to the soldiers’ tread;" meanwhile, expresses an emotional wonder discovered in the eyes of a passing soldier (Housman 15). Both the ambiguous quality of the dead man’s last question (18 ll. 25-26) in poem XXVII and the nature of the chance encounter in XXII stand to exemplify the subtle undercurrent of Housman’s own enigmatic sexuality. "Is my team ploughing" is in the form of "the primitive ballad metres, which Housman revived," and primarily "employed for a poetry not of action but of introspection" (Scott-Kilvert 25). The piece begins by the dead man’s questioning of such trivialities as his "team" (l. 1) that he "used to drive" (l. 2), and "football" (l. 9) being played "Along the river shore" (l. 10). The other speaker responds to the dead man’s questions with a partially abrasive tone as can be interpreted by lines 7-8 in which ... ...t some fickleness therein. It must be said in conclusion if these works do in fact mirror the "thoughts at heart" within Housman, that his sexuality combined with his philosophy of love culminate in an intensely masochistic lifestyle. Such is reflected by the guilt that is obviously associated by the speaker of "Is my team ploughing" deciding to take his dead friend’s sweetheart. In poem XXII the speaker relays the contentment which he finds in the mutual emotions of love between he and the redcoat, but at the same time XXVII relays the frustrations ultimately found in being alone. To invest such emotional intensity only to knowingly find unrequited perspectives manifests itself as personified hope in both poems of which speak of experiences of intimate gratification and internal content. Styles were generally named for the monarchs who reigned or for the design influences that prevailed at the time the style was introduced. There was usually a time lag before the style became popular in America because much of America’s colonial population lived in rural areas where tradition was important and fashions changed slowly. A new style might be introduced in Boston at the same time an old style was still popular in the country.   Ã‚  Ã‚  Ã‚  Ã‚  The architectural designs emphasized high ceilings and large open areas which allowed for more decorative elements. A federal period parlor would typically have been decorated with the classically inspired wallpaper and moldings, swag curtains, and a carpet that resembled a Roman tiled floor. The use of decorative cotton dimity or chintz slipcovers were to protect the wool upholstery from insects and sun during the summer.   Ã‚  Ã‚  Ã‚  Ã‚  Furniture from this period is characterized by a delicate, geometric look and the use of classical motifs as urns and swags. Inlay, veneer, carving, and paint are used for decoration. Chairs have turned, reeded or tapered legs and square or shield shaped backs. The names of two English designers, Thomas Sheraton and George Hepplewhite are closely associated with these styles. One of the most popular designs was the Windsor chair which was used in every room of the house by the Federal Period. Many of the popular styles are shown on the page attached to this report.   Ã‚  Ã‚  Ã‚  Ã‚  A lot of the furniture was made out of native black walnut, yellow pine, white oak, maple rose and satinwood. To lower the cost of the furniture the designers painted surfaces to simulate a rich wood or marble or gilded to imitate bronze mounts. The most popular kind of wood was the mahogany which made richer and more figured cuts. Mahogany wood made desks, sewing tables, Pembroke tables, sideboards, shield, oval and square-back chairs.   Ã‚  Ã‚  Ã‚  Ã‚  The Federal Period signaled the change from the master craftsmen, to the mass production of furniture.
